If one were to chart the growth spurts of Volkswagen over the past three decades, the chart would look like a roller coaster. Plans were for former BMW boss Bernd Pischetsrieder to fix ailing VW when he came aboard in 2002. However, best-laid plans often go astray. VW’s share price is down almost 50% and profits fell by 36%. What is wrong at VW? First, VW has always been able to charge more for its cars because of quality, innovation, styling, and an implied lifetime guarantee. In recent years, however, consumers have decided that the company is going to have to come up with more value for the dollar if loyalty is to be retained. Second, sales in China’s booming market (VW was one of the first car makers on the scene in this giant economy) have plummeted and GM has driven VW from its number one ranking. Third, cost-cutting moves have not worked. Fourth, VW uncharacteristically has labor pains. The CEO has had little luck in reversing these problems because his consensus management techniques are having little impact on VW’s change-resistant bureaucracy. Over half of the company’s 100 managers are not used to making their own decisions. This spells even more trouble for the company in the year ahead.

  1. Using a search engine of your own choosing, investigate Volkswagen’s performance over the past two years. Write a brief summary of their fortunes and misfortunes.
  2. Visit the Volkswagen Web site at www.vw.com. From information supplied, characterize the company’s existing structure.

Virtual Teams
Years ago, before the vast working public ever dreamed of e-mail, instant messaging, or live videoconferencing, work teams used to be in the same locations, with possibly one or two members a train or plane ride away. Today, however, the reach of corporations spans many countries, so the need for teams to work together across international boundaries has increased. To deal with this challenge, multinationals use global virtual teams to gain a competitive advantage.

Global virtual teams have their advantages and disadvantages. On the positive side, because team members come from different countries with different knowledge and points of view, they may develop creative ideas and solutions to problems that work for multiple cultures. On the negative side, global virtual teams face more challenges than traditional teams that meet face-to-face. For one thing, miscommunication can lead to misunderstandings, which can create stress and conflict among team members. Also, members who do not accept individuals from different cultures may hesitate to share information openly, creating problems of trust.

To create and implement effective global virtual teams, managers must carefully select employees they believe will thrive in such an environment. Employees must be comfortable communicating electronically with others, and they must be open to different ideas. When dealing with team members in other countries, speaking multiple languages may also be necessary. Team members also must realize that the values they hold may be vastly different from their teammates’ values. For instance, an individual from a country that values relationships and sensitivity, such as Sweden, might face a challenge when interacting with someone from Spain, which values assertiveness and competitiveness.

Though there are many challenges facing global virtual teams, companies that implement them effectively can realize tremendous rewards through the diverse knowledge they gain.

International Organizational Behavior-Cultural Differences in Job Characteristics and Job Satisfaction

How do various factors of one’s job contribute to satisfaction in different cultures?

A recent study attempted to answer this question in a survey of over 49 countries. The authors of the study distinguished between intrinsic job characteristics (having a job that allows one to use one’s skills, frequently receiving recognition from one’s supervisor) and extrinsic job characteristics (receiving pay that is competitive within a given industry, working in an environment that has comfortable physical conditions) and assessed differences between the two in predicting employee job satisfaction.

The study found that, across all countries, extrinsic job characteristics were consistently and positively related to satisfaction with one’s job. However, countries differed in the extent to which intrinsic job characteristics predicted job satisfaction. Richer countries, countries with stronger social security, countries that stress individualism rather than collectivism, and countries with a smaller power distance (those that value a more equal distribution of power in organizations and institutions) showed a stronger relationship between the presence of intrinsic job characteristics and job satisfaction.

What explains these findings? One explanation is that in countries with greater wealth and social security, concerns over survival are taken for granted, and thus employees have the freedom to place greater importance on intrinsic aspects of the job. Another explanation is that cultural norms emphasizing the individual and less power asymmetry socialize individuals to focus on the intrinsic aspects of their job. In other words, such norms tell individuals that it is okay to want jobs that are intrinsically rewarding.
